Abstract

This study examined how digital Human Resources (HR) practices affect employee engagement across 11 Southeast Asian countries. The research brought together findings from previous studies, government reports, and organizational documents. Data mining was used to identify common trends, challenges, and opportunities in the use of digital HR systems. While countries in the region differ in their economies, technology, and organizational experience, some factors consistently shaped employee engagement. These include the use of digital HR tools, employee communication and feedback channels, learning and development programs, digital skills and readiness, organizational support, and the management of digital changes. The results show that digital HR practices can make organizations more efficient, transparent, and collaborative, and can also boost employee participation and engagement. However, there are still challenges, including limited digital skills, poor infrastructure, budget constraints, cybersecurity and privacy concerns, and resistance to change. The study found that technology alone is not enough to improve employee engagement. Success comes when digital systems are supported by ongoing training, inclusive policies, strong leadership, and efforts to build organizational capacity. Based on these findings, the study suggests a framework for building digital skills, focusing on employee-centered HR practices, and supporting lasting digital change in organizations. This research helps us better understand digital HR management and offers practical advice for policymakers, organizational leaders, and HR professionals who want to improve employee engagement in digital workplaces. By helping to develop skilled and engaged workers, the study supports the region’s goals for innovation, competitiveness, and sustainable economic growth.
