Abstract

In today’s dynamic organizational landscape, the Person-Job Fit (PJF) concept has become more vital for employee work satisfaction (WS) in the dynamic organizational environment, impacting their affective organizational commitment (AOC). This study explored the mediating role of work satisfaction in person-job fit and affective organizational commitment among non-teaching staff of the Department of Education, Division of San Pablo City. The study surveyed 129 selected non-teaching staff within one division through a structured online questionnaire using a quantitative approach and descriptive research design. The study utilized validated scales grounded in the Person-Job Fit Model, Expectancy Theory, and Affective Events Theory. The findings showed a strong alignment between job demands and employee capabilities (demand-abilities fit) and between employee needs and job resources (needs-supplies fit). Respondents generally agreed that they experienced work satisfaction in expectancy, instrumentality, and valence, significantly influencing their emotional attachment to the organization. Mediation analysis showed that work satisfaction plays a crucial mediating role in person-job fit and affective organizational commitment. This implies that while a good person-job fit is essential, it translates into stronger organizational commitment, primarily when it leads to enhanced work satisfaction. The research provides Strategic HR interventions to enhance the Work Satisfaction of non-teaching staff in the DepEd Division of San Pablo City.
